王思婷博士现任香港浸会大学管理、市场及信息系统学系助理教授。她于美国伊利诺伊大学芝加哥分校获得组织行为与人力资源管理博士学位。其研究主要聚焦于领导力、职场关系以及新员工社会化等领域。相关成果发表在 《Journal of Applied Psychology》《Personnel Psychology》《Journal of Management》等期刊。她还曾在美国管理学会年会(AOM)、国际华人管理研究协会(IACMR)以及 Southern Management Association (SMA) 等国际学术会议上报告研究成果。

摘要:

Accountability is central to curbing leaders’ self-serving tendencies, yet formal controls rarely sustain leaders’ subjective sense of being answerable in day-to-day work. We adopt a bottom-up perspective on leader accountability, examining how team members’ upward feedback shapes leaders’ perceived accountability to the team. Integrating the upward feedback literature with regulatory focus theory, we argue that both positive and negative team feedback from members increase leaders’ perceived accountability. We further propose that leaders’ regulatory focus moderates these effects. Specifically, promotion focus amplifies the impact of positive feedback, whereas prevention focus amplifies the impact of negative feedback. In turn, perceived accountability enhances team effectiveness by motivating leaders to invest effort and attend to members’ needs. Our work shifts accountability research from a top-down emphasis on formal controls to a relational, bottom-up view that foregrounds team members’ role in shaping leader mindsets and advances the upward feedback literature by differentiating the effects of positive versus negative feedback on leaders’ perceived accountability.
